De cele mai multe ori, lipsa de transparenta salariala conteaza mai mult decat rolul in sine.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">In multe procese de recrutare, discutia despre bani ramane ambigua, uneori amanata strategic, alteori lasata in zona de \u201evedem la interviu\u201d. Insa situatia se va schimba din aceasta vara, odata ce proiectul privind transparenta salariala va deveni lege (urmand prevederile Directivei 2023\/970). Astfel angajatorii vor trebui sa comunice candidatilor salariul sau intervalul salarial inca din etapa de recrutare.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Pentru tine, ca angajator, schimbarea nu inseamna doar sa adaugi un interval salarial intr-un anunt, ci sa regandesti felul in care il construiesti de la inceput: astfel incat sa atraga candidatii potriviti, sa filtreze corect asteptarile si sa reflecte coerent modul in care este definita valoarea rolului in compania ta.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Afla cum sa iti adaptezi anunturile de recrutare astfel incat sa respecti noile cerinte de transparentizare salariala si sa creezi anunturi de joburi mai clare pentru candidatii potriviti.<\/span><\/p>\n<p>&nbsp;<\/p>\n<blockquote><p><i><span style=\"font-weight: 400;\">\u00cen Rom\u00e2nia, doar 47% dintre organiza\u021bii sunt pe deplin con\u0219tiente de noile reguli, sub media european\u0103 de 68%, arat\u0103 un studiu SD Worx.<\/span><\/i><\/p><\/blockquote>\n<p>&nbsp;<\/p>\n<h2><b>Afla ce schimbari legale prevede proiectul de lege pentru anunturile de recrutare<\/b><\/h2>\n<p><span style=\"font-weight: 400;\">Proiectul de lege privind transparentizarea salariala, care transpune Directiva (UE) 2023\/970, introduce obligatii concrete pentru angajatori chiar din etapa de recrutare.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Textul proiectului mentioneaza explicit obligatia de informare a candidatilor privind salariul aferent postului:<\/span><\/p>\n<p><span style=\"font-weight: 400;\">\u201eAngajatorii au obligatia sa comunice candidatilor la ocuparea unui post vacant nivelul initial al remuneratiei sau intervalul acesteia, bazat pe criterii obiective, neutre din punctul de vedere al sexului.\u201d<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Proiectul prevede, de asemenea, ca aceste informatii trebuie comunicate:<\/span><\/p>\n<p><span style=\"font-weight: 400;\">\u201ein anuntul de recrutare, anterior interviului sau anterior incheierii contractului de munca, in format scris.\u201d<\/span><\/p>\n<p><span style=\"font-weight: 400;\">O alta schimbare majora vizeaza istoricul salarial al candidatilor. Proiectul stabileste clar ca:<\/span><\/p>\n<p><span style=\"font-weight: 400;\">\u201eAngajatorului ii este interzis sa solicite candidatilor informatii cu privire la istoricul remuneratiei acestora din cadrul raporturilor de munca anterioare.\u201d<\/span><\/p>\n<p><span style=\"font-weight: 400;\">In practica, aceste prevederi inseamna ca anunturile de recrutare nu vor mai putea functiona pe baza unor formulari generale. Pentru tine, ca angajator, schimbarea nu inseamna doar publicarea unui salariu in anunt. Inseamna sa poti demonstra logica din spatele remuneratiei, coerenta dintre roluri similare si criteriile obiective pe care se bazeaza diferentele salariale.<\/span><\/p>\n<p>&nbsp;<\/p>\n<h2><b>Construieste intervale salariale clare si usor de explicat<\/b><\/h2>\n<p><span style=\"font-weight: 400;\">Transparenta salariala nu incepe atunci cand publici salariul in anunt. Incepe atunci cand poti explica logic de ce acel rol este platit intr-un anumit interval.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Daca grilele salariale sunt construite informal, transparentizarea va scoate rapid la suprafata incoerentele.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Pentru a crea intervale salariale credibile:<\/span><\/p>\n<ul>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">porneste de la grile interne reale, nu orientative;<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">coreleaza salariul cu responsabilitatile si senioritatea;<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">evita intervalele foarte largi<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">verifica alinierea intre roluri similare;<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">stabileste criterii clare pentru cresterea salariala.<\/span><\/li>\n<\/ul>\n<p><b>Cristina Scarlatescu, Recruitment Manager:<\/b><b><br \/>\n<\/b><i><span style=\"font-weight: 400;\">\u201eUn interval salarial nu este o zona libera de negociere, ci o expresie a felului in care o companie isi evalueaza rolurile. In acelasi timp, creste calitatea conversatiilor din interviu, pentru ca asteptarile sunt aliniate de la inceput. Transparenta economiseste timp de ambele parti.\u201d <\/span><\/i><i><span style=\"font-weight: 400;\"><br \/>\n<\/span><\/i><b><\/b><\/p>\n<h2><strong>Elimina formularile vagi din anunturile de recrutare<\/strong><\/h2>\n<p><span style=\"font-weight: 400;\">Formulari precum \u201esalariu competitiv\u201d sau \u201esalariu in functie de experienta\u201d au functionat mult timp ca instrumente de flexibilitate in negociere. In contextul transparentei salariale, ele vor transmite mai degraba lipsa unor criterii clare de remunerare.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Candidatii vor cauta tot mai mult predictibilitate si coerenta, iar anunturile ambigue vor genera neincredere sau comparatii intre roluri similare.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Revizuieste modul in care formulezi informatiile despre salariu:<\/span><\/p>\n<ul>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">inlocuieste expresiile generale cu intervale concrete;<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">mentine consistenta intre job description si grila salariala; asigura-te ca responsabilitatile, nivelul de senioritate si complexitatea, descrise in anunt corespund direct cu intervalul salarial oferit pentru acel rol.<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">evita promisiunile neclare privind evolutia salariala.<\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">Un anunt clar reduce negocierile salariale tensionate si filtreaza mai eficient candidatii care se potrivesc rolului si nivelului salarial disponibil.<\/span><\/p>\n<h2><b>Foloseste un limbaj neutru si incluziv in anunturi<\/b><\/h2>\n<p><span style=\"font-weight: 400;\">Transparenta salariala vine la pachet si cu obligatia utilizarii unui limbaj neutru si nediscriminatoriu. Modul in care formulezi anuntul poate transmite involuntar preferinte, stereotipuri sau bariere care afecteaza accesul egal la oportunitati.<\/span><\/p>\n<p><i><span style=\"font-weight: 400;\">(4) Anunturile de posturi vacante si denumirile locurilor de munca sunt neutre din punctul de vedere al sexului lucratorului. Recrutarea lucratorilor se realizeaza in mod nediscriminatoriu, potrivit dispozitiilor art. 9 din Legea nr. 202\/2002 privind egalitatea de sanse si de tratament intre femei si barbati, republicata, cu modificarile si completarile ulterioare, cu respectarea dreptului la egalitatea de remunerare pentru aceeasi munca sau pentru o munca de valoare egala, arata prroiectul de lege priivind transparentizarea salariala.\u00a0<\/span><\/i><\/p>\n<p><span style=\"font-weight: 400;\">De aceea, template-urile anunturilor de recrutare trebuie revizuite atent, inclusiv din perspectiva denumirilor de roluri si a formularilor folosite in descrierea candidatului ideal.<\/span><\/p>\n<p><b>Pentru a reduce riscurile:<\/b><\/p>\n<ul>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">utilizeaza denumiri standardizate ale posturilor (ex.: \u201especialist marketing\u201d, \u201econsultant vanzari\u201d, \u201easistent administrativ\u201d);<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">evita expresiile cu conotatii de gen (ex.: foloseste \u201epersoana orientata spre rezultate\u201d in loc de formulari precum \u201etanar ambitios\u201d);<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">elimina stereotipurile din descrierea candidatului (ex.: evita expresii precum \u201eprezenta feminina placuta\u201d sau \u201epotrivit pentru tineri la inceput de cariera\u201d);<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">foloseste formule incluzive si neutre (ex.: \u201epersoana selectata\u201d, \u201eviitorul coleg\/viitoarea colega\u201d, \u201ecandidatul\/candidata\u201d);<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">evita formularea unor cerinte care nu au legatura directa cu atributiile postului;<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">actualizeaza periodic template-urile de recrutare si verifica daca acestea respecta legislatia privind egalitatea de sanse.<\/span><\/li>\n<\/ul>\n<p><b>Andreea Dumitrescu, Senior Recruitment Manager:<\/b><br \/>\n<i><span style=\"font-weight: 400;\">\u201eMulte formulari din anunturile de recrutare par neutre la prima vedere, dar pot transmite involuntar anumite asteptari.
